'Organisational Cynicism': The Silent Threat to Engagement

Organisational cynicism isn’t always loud, sometimes it shows up as silence and disengagement. Employees who believe their company lacks integrity and honesty often develop a self-defensive attitude, losing trust in both leadership and the broader organisation. This pervasive attitude is closely tied to organisation-based self-esteem (OBSE), or how valued employees feel as members of their workplace. When OBSE drops, cynicism rises and organisational commitment withers, signaling a decline in leadership legitimacy. Research confirms that low organisation-based self-esteem (OBSE), when employees don’t feel valued as part of the team, is a powerful driver of cynicism.
How to Recognise the Warning Signs
· Employees withdraw from discussions and take less initiative
· Feedback is consistently negative or sceptical
· Staff turnover starts to rise, or you see more 'quiet quitting'
How Does Cynicism Damage Companies?
Lower engagement: Cynical employees are less likely to be engaged, creative, or committed to company goals.
Reduced job satisfaction: Multiple studies show a significant negative relationship between cynicism and day-to-day job satisfaction.
Reduced performance: When cynicism spreads, even previously productive employees may begin to disengage, resulting in lower overall company performance.Negative culture spiral: Disengaged and skeptical employees influence others, leading to an erosion of trust, increased absenteeism, and difficulty hiring or retaining talent.
What Can Leaders Do?
Transparency, Recognition, and Trust-Building Are Key:
· Communicate openly and frequently; share both challenges and wins
· Recognise and reward genuine contributions regularly, publicly and privately
· Ensure policies are clear, fair, and consistently enforced
· Foster psychological safety, allowing employees to make mistakes and voice concerns without fear
· Actively build trust and deliver on promises
